Abstract
Ineffective communication and limited engagement in constructive conflict among nursing faculty can weaken collegial relationships, diminish trust, and negatively affect academic culture. Strengthening collegiality is essential in nursing education to support collaboration, professional role modeling, and faculty retention. Faculty within a School of Nursing at a public university in East Texas identified opportunities to strengthen respectful communication, collaborative engagement, and shared responsibility for maintaining a positive academic culture. Faculty participated in a collegiality-focused workshop supported by a structured Collegiality Toolkit that included practical communication strategies, reflective exercises, and structured dialogue frameworks to promote respectful communication and collaborative problem-solving. A pre–post quality-improvement intervention was implemented over two academic semesters. Faculty completed the Collegiality Confidence Scale (CCS) before, immediately after, and nine weeks following the intervention. Measures assessed awareness of collegial behaviors, confidence in applying communication and conflict-management strategies, and intent to change practice. Descriptive statistics 2 summarized demographic and participation data; paired-samples t-tests evaluated changes in outcomes; and qualitative responses were analyzed for common themes. Findings demonstrated statistically significant improvements in faculty awareness, confidence, and intent to apply collegial communication practices, with sustained gains at follow-up. Qualitative responses reflected increased intentional communication, use of structured dialogue strategies, and greater appreciation for collegial engagement as a shared responsibility. Findings support the feasibility and value of strengths-based communication education in nursing academia and suggest implications for faculty development, organizational culture, and retention initiatives.
